Abstract: Much debate in academia and practice revolves around the notion of "research excellence." The aim of this article is to help management researchers, evaluators and policy-makers to go beyond narrow input and output measures when evaluating excellence. To identify the individual-level intellectual virtues that underpin excellence we review the literature on theory building in management research. Subsequently drawing on the paradox literature and the work of philosopher Alasdair MacIntyre we expose tensions between intellectual virtues, the social practice of management research and university policies and explain how intellectual virtues are shaped by the social practice. We advance the idea that universities contribute to research excellence primarily by embracing paradoxical tensions so that individual-level intellectual virtues remain generative and the social practice of management research can function as a "school of virtue": that is how can we become virtuous (excellent) researchers? We discuss implications in terms of organizational purpose for universities and other multi-practice organizations.
